LINKING INFORMATION NETWORK TO EMPLOYEE’S BEHAVIORS DURING ORGANIZATIONAL CHANGE: THE ROLE OF COGNITIVE FLEXIBILITY

Building on the network theory of social capital (Lin, 1999, 2008), we examine how information network influences employees’ organizational citizenship behavior (OCB) and task performance during organizational change by affecting uncertainty and adaptivity. Data from 36 leaders and 468 employees at three different time points revealed that information network enhances OCB and task performance by reducing uncertainty and increasing adaptivity during change. We also found that cognitive flexibility strengthens these effects, such that employees with high cognitive flexibility experience lower uncertainty and greater adaptivity in uncertain situations. © 2025, Academy of Management.
